■3/8は国際女性デーということで、女性 管理職に特有の罰ゲームについて

書かせてほしい。

みんなうっすらわかっていることだと思うのだが、ここ最近のホッテントリの流れも踏まえて、言語化してみようと思う次第です。

まず、目についたのはこの記事。

「なぜ女性は昇進できない」を解明した川崎市職員にたっぷり聞いた　「軽視される仕事」と「形状記憶合金」：東京新聞 TOKYO Web

この記事の方が言いたいことにはおおむね共感しているのだが、もう少し踏み込んで、「罰ゲーム」と化している点について、愚痴を言わせてほしい。

上記の記事では、女性管理職が、社内(庁舎内)で軽視されがちな職場に配置されることについて書かれているのだが、そのような職場に配置されるのは、なにも女性管理職だけではなく、「配慮が必要な人」も配置されるのだ。

「配慮が必要な人」とはどんな人かというと、

・育児理由で短時間

・メンタル理由で残業制限あり

・単にコミュニケーションが下手な人

などである。

で、女性管理職にはそれらの人に対する「配慮」が期待される。ここが女性管理職特有の罰ゲーム。

子供が熱を出して急に休んでもOKで、残業しなくてもよく、お客様に対峙しないので失礼なことをするような機会がないような職場に配置されるのが、最近の女性管理職の配置パター

ンであり、そこまで踏み込んで書かれていないのは、これが流石に新聞記事で、敵を増やしたくはないと思われているからではないかと、勝手に邪推している。

そして、ここからが私の実体験に基づく愚痴なのだが、時短ママについては、急に休まれた分の仕事は管理者が実施しているのが実態ではある。ただ、そこは罰ゲームというほどの精神的負担ではない。管理者が時間外をして処理することで解決するので。

それよりも、メンタルとかコミュニケーションに問題がある人の方が問題で、ちょっと何かあるとすぐに「ハラスメントだ」とお上に訴えるのである。言葉を選ばなければ、「モンスター社員」というやつ。

こちらとしては、配慮はしているが、ハラスメントに及んだ覚えはない。

実際のところ、周囲の人の証言によって、ハラスメントの訴えは却下されるか、流されて終わることがほとんどである。

だが、訴えられたこちら側としては、それでは解決していない。

そもそも訴えられた時点で精神的に負担であるばかりでなく、一番困るのが、次の対処策がないことである。

本人はハラスメントを受けたと認識しているので、当然、その後の上司とのコミュニケーションに支障が生じる。

指示は聞かないし(届かないし)、仕事への意欲はさらに減退している。

じゃあ異動させればいいじゃないの、となると思うのだが、そういう人たちは、すでに何度も異動を繰り返していて異動先がないか、女性管理者のいる職場を巡回するかなので、問題のある社員を抱える女性管理者は増えはするけど、減りはしない、というところだ。

さらに、この状態を上位の管理者から見たとき、「女性管理職だからうまく配慮してくれると思ったんだけどねぇ」となれば、まだいい方で、一番言われがちなのは、「あの女性管理職はキツイ性格だと思っていたんだ(何しろ女性で管理職になったんだからな)」というやつである。独身女性ならば、まず言われるのは後者になる。

『記事「『怒りながら叫ぶ女』はどうして嫌われるのか」でも詳述したが、女性リーダーのコミュニケーションは極めてハードルが高い。

リーダーシップには、competence（有能さ）と、warmth/likeability（温かみ／好感度）の2つの座標軸があり、この2つが高い人が優れたリーダーということになるが、男性の場合、「有能」であれば、「温かみや好感度」についてはさほどなくても許されてしまうところがある。多少、冷たい印象で、好感度は低くても、それは冷静さや決断力と解釈され、さほどのマイナス要因にはならないのだ。

一方で、女性リーダーにとって「温かみや好感度」の欠落は致命的だ。「冷たい」印象の女は「怒っている」と捉えられやすく、批判を浴びやすい。トランプ大統領がどんなに人をバカにしたような横柄なコミュニケーションをしようが問題にならないが、ヒラリー・クリントンが声を上げて叫べば、「ヒステリックだ」とバッシングにあう。

男性のように強く出ようとすると、女性は制裁を受ける。イエール大学の研究では、自己主張をよくする男性 CEOは、しないCEOより「仕事ができる」と評価される率が10％高かったが、よく自己主張をする女性 CEOは、しない女性 CEOより14％評価が低かったのだそうだ。』

このあたりが女性管理職に特有の第二の罰ゲームでしょうか。

元の東京新聞の記事の内容に戻ると、「長時間勤務ができて、拒否しない女性」が管理者になるというのは至極納得で、普通に考えれば、主張しないと管理者になれないというロジックになりそうなものだが、実際のところは、女性管理者に求められているのは、あくまで「怒ったりせず包容力があり、24 時間365日配慮が必要な社員のために働くママ」なのだ。

無理です。

子どもがいる人なら時間的な制約がまずあって無理だし、子無しや独身にそんな豊かな母性を期待されるのもおかしい。

滅私奉公できる人が昇進する、というのは、長時間労働と昇進の相関関係において男女で違いがないことから、男性でも同じ要件になってくるのだろうが、

女性はさらにそこに、罰ゲーム職場に配置され、「細やかな配慮」とやらを求められ、配慮しているのに部下にたびたび訴えられ、さらに主張すれば嫌われるときているのだから、昇進しても中間管理職止まりになるのは当たり前で、管理職になることを希望する女性が増えるわけがないだろう、というのが、女性管理職歴約15年の感想である。
